How to Build a Virtual Assistant Skills Test That Predicts Performance

Interviews measure talking. Skills tests measure work. Here's how to design a 45-minute VA test from your real tasks, with examples by role.

The best predictor of job performance is a sample of the actual job. A well-built skills test will tell you more in 45 minutes than three rounds of interviews.

Principles of a good test

  1. Use real tasks. Pull from your actual work (anonymized).
  2. Keep it short. 30–60 minutes. Long unpaid tests drive away strong candidates. For anything longer, pay for the time.
  3. Give clear instructions, then watch what they do with ambiguity. Include one slightly unclear element. Do they ask, or guess?
  4. Score with a rubric. Decide what “great” looks like before you read submissions.
  5. Time-box it. Note how long each candidate takes.

Example tests by role

Executive/admin VA

  • Here are 10 sample emails. Sort them into reply now / delegate / archive, and draft replies for the three most important.
  • Schedule three meetings across three time zones given these constraints.

Social media VA

  • Using this brand guide, create three Instagram posts in Canva with captions.
  • Draft responses to two positive and one negative comment.

Bookkeeping VA

  • Categorize 25 sample transactions and flag any that need a question.
  • Reconcile this mini bank statement against this ledger.

Lead generation VA

  • Live role-play: call me as a lead who just submitted a form.
  • Write a three-message SMS follow-up sequence for an unresponsive lead.

CRM VA

  • In a sandbox account, build a pipeline with five stages and an automation that texts new leads.

The rubric

Score each on 1–5:

Criterion What you’re looking for
Accuracy Errors per task
Communication Clear, professional, correct English
Judgment Smart prioritization and good questions
Speed Reasonable time for quality
Instructions Followed every requirement

A candidate who scores 4+ across the board is worth interviewing. A 5 in speed and a 2 in accuracy is a pass.

The hidden signal: questions

The most telling part of a skills test is often what candidates ask before starting. Great VAs clarify. Weak ones either ask nothing and guess wrong, or ask questions the instructions already answered.

After the test

Walk through the submission during the interview. Ask “Why did you prioritize this first?” or “What would you do differently with more time?” You’ll learn how they think.
